Anxiety has become a defining characteristic of the times we live in. In 2024, Brazilians chose it as the word of the year, according to a survey by the Instituto de Pesquisa Ideia in partnership with Cause and the market research app PiniOn, as reported by Exame magazine. This statistic is not surprising. The fast-paced nature of work, information overload, and insecurity in various aspects of modern life make anxiety prevalent in almost every environment, especially at work. What was once seen as a personal trait has now become a collective phenomenon, directly impacting productivity, well-being, and innovation within organizations. This presents an urgent challenge for leadership: how can they create a workplace that promotes employees’ mental health without compromising organizational results?

Concerns about workplace mental health can no longer be ignored. Data from Brazil’s Ministry of Social Security indicate that between October 2023 and September 2024, the National Social Security Institute (INSS) granted over 128,000 disability benefits due to anxiety disorders, making anxiety the third leading cause of work-related absences in Brazil. This scenario reinforces the need for significant changes in how companies address this issue, moving from rhetoric to action. If well-being was once treated as secondary, it must now be viewed as a strategic priority.

Additionally, a survey by the Brazilian Association of Business Communication (Aberje) revealed that 52% of Brazilian workers experience anxiety while at work. Another 47% reported frequent exhaustion, while feelings of discouragement and frustration were mentioned by 22% and 21% of respondents, respectively.

This situation underscores the urgent need for deep structural changes in how organizations approach mental health. The role of leadership is central to this process. Managers are not just responsible for ensuring deliverables and results; they also have a direct impact on organizational climate and employees’ quality of life. A leader who neglects their team’s mental health can create a toxic environment where stress and burnout become the norm. On the other hand, a leader who fosters workplace well-being helps build a more engaged, productive, and, most importantly, healthy team.

To transform organizational culture, leaders must adopt several fundamental practices. The first step is recognizing that anxiety and other emotional challenges are not signs of individual weakness but symptoms of an environment that may be failing to provide adequate support. Creating a space where employees feel comfortable discussing their difficulties without fear of retribution or judgment is essential. This can begin with small gestures, such as fostering frequent and genuine conversations about well-being, encouraging work-life balance, and implementing policies to reduce workload stress.

Communication plays a crucial role in this process. Leaders who share their own experiences with emotional challenges help normalize the topic, making it less stigmatized. Additionally, keeping an open channel for employees to express their concerns allows problems to be identified before they escalate. Often, the simple opportunity to be heard and supported provides significant relief for those facing difficulties.

Another essential aspect is reviewing work dynamics. Excessive meetings, unrealistic deadlines, and expectations of constant availability create an environment conducive to increasing anxiety. Companies that recognize these factors and adjust their routines to be more humane see direct benefits, such as higher engagement and lower employee turnover. Remote and hybrid work models, for example, offer greater flexibility, allowing employees to organize their schedules more effectively.

Providing mental health resources for employees should also be a priority. Psychological support programs, therapy sessions, and well-being workshops are some strategies companies can adopt. Organizations that genuinely care about their employees’ mental health not only improve the work environment but also strengthen their reputation and increase talent retention. In a competitive market where the demand for skilled professionals is high, being an employer that values mental well-being can be a significant advantage.

Investing in mental health is not just an ethical issue but also a strategic one. An anxious and overwhelmed employee has reduced concentration and creativity and is more prone to mistakes and interpersonal conflicts. Conversely, a workplace that promotes well-being fosters innovation and collaboration, positively impacting company results. Studies show that teams working in healthy environments are more productive and perform better in the long term.

Despite advances in the discussion around mental health, there is still a long way to go before companies fully integrate this issue into their organizational culture. Many initiatives remain superficial, functioning only as isolated actions without a real commitment to structural change. For transformation to be effective, the issue must be treated continuously and holistically, involving all levels of the organization.

Workplace anxiety is a real and growing problem, but solutions are within leadership’s reach. Creating a more humane environment, where employees feel safe to discuss their struggles and where there is a healthy balance between work and personal life, is not a luxury—it is a necessity. The future of work must be emotionally sustainable, and that begins with leaders who understand that taking care of people is the best strategy for achieving great results.
